How to reduce employee turnover: five things you can start changing this month

The Spektrum Visi Solusi team · · 6 min read

Turnover is rarely caused by one big thing. More often it is the accumulation of small things nobody responded to: unreasonable workloads, shifting priorities, a manager who seldom listens, and good work that is never recognized. The good news is that these can be fixed without waiting for next year's budget.

1. Clarify priorities and workload

Ask each team: what are the three most important things this month, and who decided? If team members answer differently, you have found a source of frustration. Clear priorities and realistic capacity are the cheapest fixes with the biggest impact.

2. Make sure 1-on-1s actually happen

Start by measuring something simple: what share of scheduled 1-on-1s took place in the past month, per manager. The number is often surprising. Give managers a simple conversation guide and review the rhythm with them.

3. Listen to team signals, not guess at individuals

Short, regular check-ins show patterns per division earlier than an annual survey. Focus on recurring themes: rising workload, unclear priorities, too little support. Avoid tagging individuals as "resignation risks"; it is error-prone and damages trust.

4. Close the feedback loop

Employees stop speaking up not because they do not care, but because they learn that their voice changes nothing. After each feedback cycle, share three things: what we heard, what will change, and what cannot change and why.

5. Give specific appreciation

"Good job" is easily forgotten. "Thank you for rearranging the release schedule so support didn't have to work late" shows that someone noticed. Specific, recorded appreciation helps people feel their work is seen.

Measuring whether it works

Pick a few process indicators you can see within weeks: the share of 1-on-1s completed, check-in participation, and the number of follow-ups finished on time. The turnover figure itself moves slowly; process indicators tell you sooner whether you are heading the right way.
